Abstract

In this article, we analyze the effects of psychosocial antecedents on both positive and negative employees� personal outcomes by using multivariate regression analyses. The study considers a sample (N= 264) of Spanish public servants belonging to Emergency Services, such as fire-fighters, professional soldiers and prison staff. Main predictor variables include organizational tenure, percentage of time with clients, victims or inmates and, particularly, perceived psychological contract breach. Criterion variables are employees� job satisfaction, emotional exhaustion and negative work consequences on physical and psychological wellbeing. Data showed that an important amount of variance was explained by independent variables, but significance levels changed when differences between organizations were taken into account. Results have been discussed in order to suggest a conceptual integration and direction for future interventions
